Adequate staffing isn’t simply a labor expense. It’s a clinical intervention. And adequacy isn’t measured only by how many people are on the schedule. A truly adequately staffed nursing team has enough people—and those people are trained, onboarded, supported, informed, engaged, and clear about what is expected of them. When we create that kind of capacity, we give caregivers the ability to pay attention. And attention is where prevention begins.

Skilled nursing leadership on a Friday looks like:

-narc investigation - miscount
-stand up meeting with follow-ups
-admit review
-order pizza for gardening crew and go buy extra garden gloves
-dig in garden beds to prep for spring planting outside of facility
-admit not safe! Emergent transfer to secured unit -
Wait no beds! Call loved one of resident who’s ready to graduate from secured unit,
-Initiate bed transfers bilaterally and wait for family
To arrive to assist
-dig in more dirt for flower bed clearing
-move residents, complete transfer UDAs and documentation
-obtain new scripts for med changes
-check staffing for weekend
-reassure staff you’re not losing your mind covered in dirt updating care plans messy bun and jeans in place…
-go home and put on mommy hat for the evening 🥰

We’ve been conditioned to fill the gap.

Women especially have been conditioned to hold up the weak ends of the partnership, whether that’s in marriage, business, friendship, caregiving, or even in our relationship with ourselves.

And for polished people-pleasers, this tendency can become second nature.

It can look loving.
It can look supportive.
It can even look admirable.

But unchecked, it becomes self-destruction.

When I’m talking about this today, I’m talking about all of it:
marriage, partnership, professional collaboration, friendship, and the relationship we hold with ourselves.

Because if we are not grounded, we will automatically move to compensate for what is missing.
We will overgive.
Overfunction.
Oversacrifice.

Healthcare providers are especially vulnerable to this.

We are professionally conditioned to martyr ourselves.
We are trained to sacrifice.
To keep going.
To ignore our own needs.
To skip the bathroom break, push through the hunger, hold the emotional weight, and keep serving no matter the cost.

So of course many of us become deeply susceptible to people who seem to need us.

It feels natural to step in.
It feels natural to carry more.
It can even make us feel useful.

But that dynamic can become a vampire exchange.
An energetic exchange that drains us.

And that kind of giving does not create sustainable love, partnership, or service.
It creates burnout.
It creates resentment.
And eventually, it creates the dissolution of the relationship itself.

A better route is to start getting radically honest about your patterns of self-sacrifice.

Look at the martyr.
Look at the fixer.
Look at the elder daughter, elder sibling, over-responsible child parts of you.
Look at the places where you learned that love meant carrying what was never yours to carry.

Root it out there.

And start being deeply honest with yourself about what you are giving:
What are you giving out of obligation?
What are you giving because it is truly yours to offer?
And where are you giving just to maintain your own sense of worth?

Because giving to prove your worth is one of the most painful forms of giving there is.

It looks generous on the outside.
But underneath, it is often depletion, fear, and survival.

You do not have to earn your value by bleeding for everyone else.

Okay… I’m just going to say it.

This is not traditional mentorship.

I am not here to teach you how to follow policies better, memorize regulations, or become a more “palatable” version of leadership.

I’m here for the nurse leaders who feel it…

That quiet (or not so quiet) knowing that the way we’ve been taught to lead is not sustainable… and honestly? Not even fully human.

Because leadership was never meant to feel like…
– constant over-giving
– emotional suppression
– burnout disguised as dedication
– holding everyone else while slowly abandoning yourself

What I offer is different, my queens and kings and self-sacrificing martyrs that we in healthcare always are…
